Q4 is the time to clean up the HR mess before January exposes it.

October is here.
Which means we have officially entered the part of the year where business owners suddenly remember all the things they said they were going to “circle back to.”
That employee file that is missing paperwork.
That contractor who probably is not really a contractor.
That handbook from 2022.
That employee everyone knows is a problem but nobody has actually addressed.
That PTO policy no one fully understands.
Yep. All of it.
Welcome to Q4.
This is actually the perfect time to clean up your HR house before you drag old problems into a brand-new year.
Start With Your 1099 “Employees”
Yes, I put employees in quotation marks on purpose.
If you control when someone works, how they work, where they work, what they wear, and how they perform the job, we may need to have a little chat about whether they are actually an independent contractor.
Calling someone a contractor does not magically make it so.
Misclassification can affect payroll taxes, unemployment, workers’ compensation, overtime, and wage claims.
That is a lot of potential drama for one little 1099.
Open the Personnel Files
Are your files complete?
Do you have signed offer letters, acknowledgments, I-9s, disciplinary documentation, and other required records?
Or is your filing system currently a combination of:
- Email.
- A desk drawer.
- Someone’s desktop.
And “I know I saved that somewhere.”
If that sounds familiar, Q4 is your sign.
Dust Off the Job Descriptions
If your employee was hired three years ago and their job has completely changed, their job description should probably know that.
Job descriptions are not just recruiting documents.
They matter when you are dealing with performance, compensation, accommodations, exempt status, and legal questions.
If the employee is doing one job and the job description says something completely different, that is not especially helpful.
Check Your Timekeeping Practices
Are employees working before they clock in?
Answering texts after hours?
Finishing “one quick thing” after they clock out?
Those few minutes can turn into wage and hour problems surprisingly fast.
If someone is working, they generally need to be paid.
“Just five minutes” is still five minutes.
Figure Out Your Holiday Rules Before the Holidays
Every December, someone suddenly asks:
“Do I get paid if the office is closed?”
“What if I work on the holiday?”
“Can I use PTO?”
“Can I carry my PTO into next year?”
These are excellent questions.
December 23 is just not the ideal time to start figuring out the answers.
Review your PTO and holiday policies now and make sure your managers understand them too.
Deal With the Employee Problem You Have Been Avoiding
You know the one.
The employee who has been “having issues” for six months.
The manager has complained.
Coworkers have complained.
Customers may have complained.
But nobody has actually sat the employee down, explained the problem, set expectations, and documented the conversation.
Please do not wait until the end of the year and suddenly decide they need to be terminated.
Good performance management starts before the termination meeting.
Review the Handbook
Businesses change.
Laws change.
Your workforce changes.
Your policies need to keep up.
If your handbook has not been reviewed in a while, Q4 is a great time to make sure it still reflects your business and current employment requirements.
And please do not assume the handbook you downloaded from the internet four years ago is “probably fine.”
That sentence has funded many employment attorneys.
